No Two Experiences Are the Same, Neither Should Your Workplace Support Be

Ever noticed how two women can be at the same stage of life and still have completely different menopause experiences?

That’s not a coincidence. That’s biology, psychology, life circumstances and everything in between.

Yet, too many workplace support systems treat menopause like a tick-box. One policy. One training. One-size-fits-all.

Menopause isn’t one thing and supporting it shouldn’t be either.

A recent conversation with a client reminded me of this.

She shared that her team had launched a well-meaning internal campaign about menopause, but it fell flat. Not because people didn’t care, but because it didn’t connect.

Employees didn’t feel seen. It felt generic. Some were managing brain fog. Others were battling insomnia. A few had no symptoms at all and it felt awkward.

The most overlooked group?

Managers, especially male managers who didn’t feel equipped to start or lead menopause conversations at all, so they stayed silent.

How should organisations better support women going through menopause at work?

Here are three things that make a real difference:

  • Go beyond awareness days. Awareness is a start, but real impact happens when conversations become embedded in the culture.

  • Equip your managers, don’t expect them to guess. Offer tailored training to help leaders support with empathy and confidence.

  • Ditch the generic. Create space for personal stories, different experiences and flexible support, not one-size-fits-all toolkits.

That’s exactly why we developed the Menopause ACTion Framework: a practical, people-first approach to building menopause-inclusive workplaces.

It’s a step-by-step model that helps HR, L&D and Wellbeing leaders:

  1. AWARE - Raise understanding across teams and leadership

  2. CHAMPION - Empower internal allies and menopause ambassadors

  3. TRANSFORM – Align actions to strategic goals and embed sustainable change
